First Impressions Are Expensive
A meaningful portion of early turnover is decided in the first weeks. A new hire who feels lost, unsupported, or like a burden in month one rarely becomes a committed employee in month twelve. Onboarding is not paperwork and a badge. It is the single best chance you have to convert a hire into a long-term team member.
Onboarding Is Not Orientation
Orientation is a day. Onboarding is a season. The organizations that keep their people treat the first 90 days as a deliberate experience, not a checklist to clear by lunch on day one.
Design across three horizons:
- Before day one. Reach out, send what they need, make sure their access and space are ready. Nothing says "we were not expecting you" like a first day spent waiting for a login.
- The first 30 days. Pair them with a preceptor or buddy who has protected time. Set clear, small early goals so they feel useful quickly.
- Days 30 to 90. Structured check-ins that ask real questions. This is when quiet doubts form, and when a good manager can address them.
The Manager Is the Make-or-Break
Onboarding often gets handed to HR, but the new hire's manager is the person who actually determines whether it works. Equip managers with a simple onboarding plan and hold them to the early check-ins. A warm, attentive manager in month one is worth more than any welcome kit.
Measure It
If you do not know your first-year turnover or where in the journey people disengage, you cannot improve it. Track early turnover, run 30 and 90 day pulse checks, and act on what you learn.
